We have been operating in a small team of co-founders and want to start hiring our first employees. What should we focus on when planning their compensation and the stock options package?

you should try to think of some incentives such as bonuses or even stock options. It can be tied to performance. If they perform at a certain level they get as much or it increases to this much. Usually stock-options are an incentive for growth in itself, bc if the company value is brought up (through the team effort of everyone involved) then the options could be worth more at the exercise date and the stock option owner will make more money upon exercising the option. You might want to consider the exercise date in line with your business development deadline goal.
